The paradoxical tension between knowledge sharing and knowledge hiding lies at the heart of contemporary knowledge management, highlighting the need to explore the relational, ethical, and motivational underpinnings of knowledge behaviours in organisations. While knowledge workers can enhance collective growth by sharing knowledge, they can also undermine it through knowledge hiding behaviours.

This study examines how Organisational Spirituality (OS) influences knowledge exchange processes by considering Organisational Trust (OT) as a mediator and KH as a moderator. Based on Social Exchange Theory, this quantitative study is derived from a case study of a company in Italy operating in the IT sector, which is considered a knowledge-intensive context.

The expected results indicate that OS promotes KS both directly and by enhancing internal trust. Additionally, it is hypothesised that OS reduces KH practices. Furthermore, the study suggests that KH reduces the effectiveness of OS in fostering knowledge sharing. This research aims to make an original contribution by integrating spirituality into the Social Exchange Theory framework and proposing an interpretive model to rethink knowledge management strategies in terms of relationships and values.

Chiara Signore is a PhD student in Data Science, Accounting & Management at the Department of Management & Innovation Systems (DISA-MIS), University of Salerno. Her main research interests focus on spirituality in organizational contexts and the analysis of non-financial disclosure by European unlisted SMEs, highlighting the growing relevance of transparent reporting practices also for non-listed firms in promoting sustainability and accountability.
